摘 要

知识经济时代的到来,促进了我国知识型企业的迅猛发展,一批有着较强实力的高新技术企业不断涌现,而它们所依靠的核心竞争优势便是企业中高素质的科研人才,因此如何有效地对这类员工进行激励,已成为企业必须思考的问题。而薪酬作为激励员工最重要的手段,已成为企业留住核心人才的关键,由于传统的薪酬体系,如职位薪酬和绩效薪酬在激励科研型员工方面的局限性日益明显,为此对于该类企业来讲,构建适应知识经济要求的对内具有公平性、对外具有竞争性的差异化薪酬体系已迫在眉睫。胜任力薪酬的提出,则为该类企业激励科研型员工持续发挥自身优势与潜能,为企业创造更多的价值提供了一个有益的平台。

基于此,本课题以宁波东海蓝帆科技公司为例,对基于胜任力的薪酬体系的构建做了尝试性的研究,这也为其他的高新技术企业建立基于胜任力的薪酬体系提供了有益的参考价值。首先,本文总结、归纳了国内外基于胜任力的薪酬及相关方面的研究。其次,比较分析了传统的薪酬与基于胜任力的薪酬模式的特点。接着,调查分析了东海蓝帆科技有限公司的薪酬现状以及导入胜任力模型的必要性。最后,结合前人的研究,通过实例,为该公司尝试性的建立了基于胜任力的科研型员工的薪酬体系,最终把胜任力模型导入到了薪酬管理中。

Abstract

The arrival of knowledge-based economy, promote the rapid development of knowledge enterprises in our country has strong strength, a group of high-tech enterprises is emerging, and they rely on the core competitive advantages of high quality is enterprise scientific research personnel, therefore, how to effectively to motivate, this type of employees has become the enterprise must be thinking of problem. Payment, a motivating employee the most important method, has become the key enterprise keep core talents, as the traditional salary system, such as position compensation and performance salary incentive teaching-centred employees in the limitation of increasingly apparent, therefore for such corporations, constructing adaptive knowledge economy demands of has internal fairness, the difference of the foreign competitive compensation system is imminent. Competency salary is proposed, such enterprise incentive teaching-centred employees continued display own superiority and potential, and create more value for our enterprise offers a useful platform.

Based on this, the subject takes ningbo east LanFan technology company as an example, based on the competence of the salary system construction do a tentative study, this also for other high-tech enterprise established based on competency and compensation system, and provided the beneficial reference value. Firstly, the paper summarizes and summarizes the domestic and foreign based on competency salary and related research. Secondly, the comparative analysis of the traditional salary and based on competency salary pattern characteristic. Then, a survey and analysis of the east LanFan technology company’s Salary status and import competency model of necessity. Finally, combined the predecessor's research, through examples for this company tentative established based on competency teaching-centred employees compensation system, and finally the competency model of import to salary management.
