班级是构成学校这个有机体的基本细胞,班级管理工作是学校教育教学工作中最关键的一个环节。如何搞好班级管理,培养学生良好的道德品质,调动学生学习的积极性,从德、智、体、美、劳等方面全面提高学生的素质,是班主任责无旁贷的职责。可以说,班主任的教育管理工作影响着一个学生的全面发展,也影响着一个学校教育教学的兴衰,其重要性由此可见一斑。那么,如何搞好班级管理工作呢?以下就我个人经验,谈几点粗浅的看法。
在课堂教学中,我们讲究优化设计教学的各个环节,向四十五分钟要质量,在班级管理工作中,我们也应讲究优化策略。
优化环境
优化环境包括优化课堂外部环境和优化育人的内部环境。 要育好人,首先要有好的环境。“教室”是学生学习的天地,实践证明,优雅的教室环境卫生、布置,能调动学生学习的情绪,客观上促进学生学习的兴趣。有良好的教学外部环境还远远不够,更重要的是班主任要注意优化育人的内部环境,充分调动学生的积极主动性,方能达到理想的教育效果。优化育人的网内部环境,主要从以下几方面着手进行: 一.讲究民主作风,建立良好的师生关系
在新时期,中小学生的社会意识、独立自主的个性意识大大增强,他们都过早地形成了自己的人生观、价值观,而这些观点、思想都还是幼稚的,偏激片面的,需班主任花更多的时间和精力去引导,班主任在工作过程更要顾及学生的个性心理,维护其自尊,讲究民主作风。当然,尊重学生并不是一味地放任学生,讲究民主作风,老师应首先转变绝对权威的观点。其次,班主任应该鼓励学生发表自己的意见,甚至向老师说“不”,缩短师生的心理距离,建立良好的师生关系,学生方能“亲其师,信其道”。
二.在民主的基础上,培养学生自强自律、自尊自爱和团结协作精神,建立同学之间和谐的、融洽的心理气氛
在班级管理中,班主任应带动、鼓励学生大胆地参加集体活动和各项文体活动,引导并逐步放权让学生自己管理自己。

班主任只扮演朋友的角色,有困难给予帮助解决,让学生从生活、学习的实践中去认识、体会人际关系,应互相尊重、互相关心、互相帮助、互相理解和宽容。同学之间形成了融洽的心理气氛,他们学习的内驱力才能真正调动起来,这样,就为建立良好的班风,学风打下最为坚实的基础。 三.明确目标,激励斗志
一个班级没有目标,就会失去前进的方向。我要求我的班级个人制定出个人目标,小组制定出小组目标,班级也有相应的近期目标和远期目标,而目标的达成又是量化个人、小组的最重要的方面。上学期期中考试后,我们班由最后一名上升到了第三名,我为班级定下了新目标:保三争二瞄第一。学生也一心向着自己的目标努力,结果,期末考试,我们班夺得了成绩全年纪第一。量化管理也有全校倒数第二上升为正数第一。我对学生说:“如果在战场上,你们不可能个个是大将,但一定要个个是勇士!”我的学生,充满了旺盛的斗志。 优化管理
一、优化班级管理,注意言传身教、春风化雨
有人说,什么样的班主任就带出什么样的学生。的确,班主任时时跟学生在一起,自己的一言一行,无时不在学生的仔细观察之中。同时,在学生的心目中,老师的形象总是神圣的,较为完美的,老师的一言一行,或大或小影响着学生的成长,因此,班主任特别要注意自己的言行,言传身教,为人师表,尤其在学生做得不够的一些细节上:如注意不要“言而无信”,注意“日三省乎已身”。很多老师都认为在学生面前“检讨”自己是很失面子的事。因此,有时老师在细节上不够注意的地方,过后总想方设法去遮掩,借以维护“师道尊严”,孰不知由此一来,更会引起学生的反感,往往就会出现“虽令不从”,学生跟老师对着干的现象。所以,班主任要敢于在学生面前“检讨”自己,以自己崇高的人格力量去推动学生的进步。
春风化雨,就是要求班主任有一颗博大的爱心和无私的奉献精神,甘为三尺讲台洒热血。对学生的思想教育细致、温和,对后进生的反复教育有足够的耐心和宽容。班主任要深入了解学生,并仔细观察,分析把握学生思想动态,未雨绸缪,慢慢渗透,春风化雨般滋润学生心田,以爱去感化、教育学生,从而使学生理解爱、接受爱并学会爱,这样,学生便能在

爱的温暖中愉快地,较为自觉地学习,身心也得以健康发展。 二、优化班级管理,要抓大放小、褒贬分明
“抓大放小”是指班主任在教育管理中抓主要问题,如学生思想、道德、纪律、学习等方面,这些主要问题要严抓、常抓、抓在前;把次要的问题放一放,如生活、劳动、卫生等方面,“放一放”不等于不抓,而是后抓,不死抓,“抓大放小”也指在教育管理中要看学生的优点,看进步的一面,不要死抓住小的错误缺点不放,一棍子打死;要顾全大局,维护班集体荣誉利益,不要以偏概全,以点代面,挫伤同学们的自尊心和积极性。班主任要以辩证的、历史的、发展的观点去看待学生的问题。
班级管理要想上档次,上水平,不能老是班主任事无巨细地去抓,而应放手发动学生,让学生自觉参与到班级管理中来 。这方面,我做了以下几点尝试:
1.放权班委。班委是班主任的得力助手,有权处理班级的一切事务,班主任老师是班委的坚强后盾。我给班委同学明确了分工,使他们各尽其责,我宏观调控,班级工作有条不紊。 2.放权小组。组长有权量化组员。劳动模范,学习标本,三好学生等均由小组推荐,班委审定,班主任小范围适当调整。
3.放权个人。我在班里设了“好点子好建议”记录本。所有同学均可把自己想到的管理班级的好方法贡献出来。好的班级采纳,效果好的给予奖励。我对学生说:每个同学都是班级一分子,切不可看轻自己的价值,低估了自己对班级的作用。这样,充分调动了学生的积极性。班内气氛活跃了,民主色彩浓了,学生的主人翁意识强了,班级的凝聚力也大大加强。 “褒贬分明”是指班主任要在班里树立楷模、树立起正气。多采取激励的方式褒扬好的方面,同时在批判的时候,也要注意方式和艺术,不妨先把进步的表现加以表扬,再适当指出存在的不足,并相信他们能改进,使学生觉得老师是真诚、善意地帮助他们,才能有效地避免学生“顶牛”现象。另一方面,班主任也要制订必要的奖惩措施,激励先进,敦促后进。 三、优化班级管理,应注意以优带差,以外促内
“以优带差”就是班主任充分利用好班干部及一些学科带头人,指导他们在学好自己各门功课的同时帮助、带动班上其他同学的学习。班主任应从一些细节上有意去组织、指导,让学生在无意中受到教育,影响。比如在座位的安排上,在分组

劳动及课外活动小组的组织时都考虑到以优带差,或在学习上,或在做人,或在兴趣上带动,促进;也可以组织“一帮一”的学习小组,使班集体成为一个团结、和谐、勤学上进的集体。
“以外促内”是指班主任注意搜集、订阅一些有益的学习书报,以丰富生动的课外知识,拓宽学生视野,促进他们求知的兴趣,进而促进课堂知识的学习。“以外促内”也指组织多姿多彩的课外文体活动、社会调查及各类竞赛,丰富学生校园文化生活,调动学生学习积极性。另外,以外促内还包括班主任应多与家长取得联系,全面了解学生在家在校的思想表现,并与家长协同商讨教育工作。
总之,班级管理工作是一项复杂且具有挑战性的工作,一个班就如一个小社会,学生个性各不相同。要使这个集体蓬勃向上,班主任的工作艺术是至关重要的。
